新生代农民工工匠精神对组织创新绩效的影响:基于组织创新氛围的调节效应

摘要:随着中国经济进入新常态,中国制造业正在经历着“行业产能过剩、制造成本上涨、人口红利消失”等前所未有的危机,“海淘”、“海购”的出现意味着国人对“中国制造”并不信任,折射出中国制造业长期以来存在的产品质量差、缺少国际知名品牌等问题。在这种背景下,工匠精神成为中国产业转型升级、建设高质量经济体系和创新驱动经济持续增长的迫切需要。而新生代农民工是中国制造业的主要劳动力供给,制造业领域的工匠精神首先要归于以新生代农民工为主体的生产一线产业工人对自己生产产品的精雕细琢、精益求精、追求极致的态度和行为。因此,提高新生代农民工工匠精神对“中国制造”转向“中国智造”至关重要。纵观现有研究,一方面缺少工匠精神的共识性的概念,另一方面其测量量表更是鲜有涉及,这在很大程度上限制了从实证角度分析制造业工匠精神与创新绩效、“三品”建设等工匠价值的关系,也无法为现有定性研究中关于培养制造业新生代农民工工匠精神重要性、迫切性等结论提供有力的实证支持。

基于此,本文在现有研究的基础上,通过质性研究,界定新生代农民工工匠精神的概念,并通过探索性因素分析、验证性因素分析、回归分析等方法,开展大规模问卷调查收集样本数据,开发了一个包括 2 个维度、8 个题项的新生代农民工工匠精神测量量表。在此基础上,根据工作动机理论和场动力理论,引入组织创新氛围作为边界调节,并通过问卷调查收集了中国部分省份的 60 家企业共1500名新生代农民工的测评数据,借助 SPSS22.0、Amos23.0 等统计分析软件验证了问卷数据的可靠性,接着使用多层回归分析、Bootstrap 模型重点检验了新生代农民工工匠精神、组织创新绩效以及组织创新氛围三个变量之间的关系。实证研究结果显示:1.新生代农民工工匠精神对组织创新绩效有显著的正向影响;2.组织创新氛围对组织创新绩效有正向影响;3.组织创新氛围在新生代农民工工匠精神与组织创新绩效之间的关系中发挥调节作用,即组织创新氛围较高时,新生代农民工工匠精神与组织创新绩效的正相关关系较强,反之,则较弱。最后,本文从培育制造业新生代农民工工匠精神和重建组织创新氛围两个角度,立足政府、组织和个体三个层面,构建了提高组织创新绩效的三方支持对策模型。

As the Chinese economy enters a new normal,China's manufacturing industry is experiencing an unprecedented crisis such as"industrial vercapacity, rising manufacturing costs, and the disappearanceof demographic dividends." The emergence of "Sea Amoy" and"Sea purchase" means that the Chinese people do not trust "Madein China", reflecting the long-standing problems of poor product qualityand,lack of internationally renowned brands in Chinesemanufacturing. In this context, artisan spirit has become an urgent need forChina's industrial transformation and upgrading, building a high-qualityeconomic system and innovating to drive sustained economic growth. TheNew-generation migrant workers is the main labor supply in China'smanufacturing industry. The craftsman spirit in the manufacturing field shouldfirst be attributed to the production of the first-line industrial workers withthe New-generation migrant workers as the main body. Therefore, improving theartisan spirit of the New-generation migrant workers is of great importance tothe transition from "Made in China" to "Made with Chinesewisdom". Looking at the existing research on the concept of what is thelack of consensus among artisans, on the other hand , the measurement scale israrely involved, which to a large extent limits the analysis of the artisans'spirit and innovation performance, and the construction of "Threeproducts" from an empirical perspective. The relationship between artisanvalues, Nor can it provide strong empirical support for the conclusions on theimportance and urgency of cultivating artisan spirit in manufacturing industry.On the basis of the existing research, this paper defines the concept ofartisan spirit in the new-generation migrant workers based on the results ofqualitative research, and conducts large-scale questionnaires to collect sampledata through exploratory factor analysis, verification factor analysis,regression analysis and other methods. A New-generation migrant workersCraftsman Spirit measurement scale with 2 dimensions and 8 topics wasdeveloped.

On this basis, according to the workmotivation theory and field dynamics theory, the organizational innovationclimate is introduced as the boundary adjustment, and data on the evaluation ofa total of 1,500 new-generation migrant workers from 60 enterprises in someprovinces are collected through questionnaires. The reliability of thequestionnaire data was verified by means of statistical analysis software suchas SPSS22.0 and Amos 23.0. Then the relationship between the artisan spirit,organizational innovation performance and organizational innovation climate ofnew-generation migrant workers is examined using multi-layer regressionanalysis and Bootstrap model.The results show that:1.The new-generation migrantworkers artisan spirit has a significant impact on organizational innovationperformance; 2.Organizational innovation climate has a positive impact onorganizational innovation performance; 3.Organizational innovation climateplays a moderating role in the relationship between the artisan spirit andorganizational innovation performance of the New-generation migrant workers.That is, when the organizational innovation climate is high, the positivecorrelation between the artisan spirit and organizational innovationperformance of new-generation of migrant workers is strong, and vice versa.Finally, from two perspectives: cultivating the artisan spirit of newgeneration of migrant workers in manufacturing industry and creatingorganizational innovation atmosphere, this paper constructs a three-way supportstrategy model to improve organizational innovation performance based on threeaspects: governmental, organizational and individual.
