中国情境下企业科技创新团队心理资本量表开发与验证

摘要:当前智能化时代进程中,社会需求愈加多样化,技术领域涉及的空间尺度、组织强度和专业程度也在持续不断的提升,企业科技创新仅仅依靠员工个体的努力和员工之间初级的合作方式已经很难满足企业的实际创新需求。而企业科技创新团队的建设正是实现这些需求的一种有效途径。企业科技人才在共同的研发目标下,通过团队合作的方式获得集成优势,并提高团队自身的技术创新能力,进而实现企业既定的创新目标,为企业持续发展提供源源不断的动力。

心理资本是组织高绩效的重要来源,团队心理资本作为心理资本研究的新兴趋势体现出了巨大的潜在价值。而团队心理资本的量表开发作为心理资本理论在团队层面发展的重要研究内容,也越来越为国内外学者所重视。当前学术界对于团队心理资本的测量尚缺乏成熟独立的测量工具,具有本土化特征、受到广泛认可的团队心理资本量表还很少,而其中涉及企业科技创新团队的心理资本量表还没有形成。因此,本研究探索了团队心理资本的内涵和结构,开发了中国情境下企业科技创新团队心理资本的本土测量量表。首先通过文献研究,对团队心理资本的基本概念、结构与测量、前因变量和结果变量等方面进行了梳理和总结。然后,立足中国情境,运用扎根理论方法和技术确定了本土企业科技创新团队心理资本的结构维度和测量题项。通过问卷调查收集数据,运用SPSS20.0和AMOS21.0统计软件对所得数据进行探索性因子分析、验证性因子分析以及信、效度检验,最终得到了一个包括5个维度和22个题项的企业科技创新团队心理资本的本土测量量表。为组织评估企业技术员工团队的心理资本状况,针对性地提升团队心理资本水平提供了科学的参考依据,同时也为国内学者开展中国情境下企业科技创新团队心理资本的实证研究提供了可操作的测量工具。

In the current process of the intelligentera, social needs are increasingly diversified, and the spatial scale,organizational strength and professional degree involved in the technical fieldare also continuously improved. It is difficult for enterprises to satisfy theactual innovation needs of enterprises by relying only on the efforts ofindividual employees and the primary cooperation between employees. And theconstruction of enterprise science and technology innovation team is an effectiveway to realize these needs. Under the common research and development goal,enterprise science and technology talents can obtain integrated advantagesthrough teamwork and improve the technical innovation ability of the team, soas to achieve the established innovation goal of the enterprise and providecontinuous power for the sustainable development of the enterprise.

Psychological capital is an importantsource of high organizational performance. As an emerging trend in the study ofpsychological capital, team psychological capital shows great potential value.As an important research content of psychological capital theory in teamdevelopment, the scale development of team psychological capital has been paidmore and more attention by domestic and foreign scholars. Currently, there is alack of mature and independent measuring tools for the measurement of teampsychological capital in the academic circle, and there are few widelyrecognized scales of team psychological capital with localization characteristics,among which the scale of psychological capital involving enterprise scientificand technological innovation teams has not been formed. Therefore, this studyexplored the connotation and structure of team psychological capital, anddeveloped a local measurement scale of psychological capital of enterprisetechnological innovation team in Chinese context. This paper firstly reviewsand summarizes the basic concept, structure and measurement, antecedentvariables and outcome variables of team psychological capital throughliterature research. Then, based on Chinese situation, this study uses groundedtheory methods and techniques to determine the structure of the domesticenterprise technology innovation team psychological capital dimensions and measurementitem. Through the questionnaire survey to collect data, using SPSS20.0 andAMOS21.0 statistical software for data from exploratory factor analysis andconfirmatory factor analysis and letter, validity test, we finally got ainclude 5 dimensions and 22 item of enterprise technology innovation teamindigenous psychological capital scale. It provides a scientific reference forthe organization and evaluation of the psychological capital status of theenterprise technical staff team and the targeted improvement of the level ofthe team psychological capital. Meanwhile, it also provides an operationalmeasurement tool for domestic scholars to carry out empirical research on thepsychological capital of the enterprise technology innovation team under the Chinesecontext.
