工匠精神视阈中新生代农民工职业胜任力实证研究

摘要:我国现有1.7亿新生代农民工。新生代农民工已经成为农民工的主体,是产业工人的中坚力量。然而,目前新生代农民工职业技能还不成熟、就业素质总体不够高,跟不上产业升级的要求,导致人才市场上出现结构性就业困难。“如何提升新生代农民工的职业胜任力”已经成为各行各业关注的焦点内容。本研究以“工匠精神”中的敬业精神和持之以恒因子为出发点,从敬业度和自我效能两个角度探索工匠精神视阈中新生代农民工职业胜任力的研究。

本研究通过文献分析构建结构方程模型,研究敬业度、自我效能、职业胜任力三者之间的作用机制。在现有研究成果的基础上设计新生代农民工敬业度、自我效能和职业胜任力的量表,并验证了问卷的可靠性。调查人员以线上和线下相结合的调查方式对长三角地区10家企业的428名新生代农民工进行调查。运用统计分析软件Spss21.0、Lisrel8.51、Mplus7.0实证检验新生代农民工的敬业度、自我效能和职业胜任力三者之间的内在关系。

研究结论:敬业度与新生代农民工职业胜任力有显著正相关关系;敬业度与新生代农民工自我效能感有显著正相关关系;自我效能感与新生代农民工职业胜任力有显著正相关关系;自我效能感在敬业度对新生代农民工职业胜任力的作用路径中发挥部分中介作用。

最后,在理论和实践的基础上提出管理建议:一是精准提升新生代农民工的敬业度,促进就业技能转型;二是注重增强新生代农民工自我效能感,促进就业意识转型;三是大力培育工匠精神,整体促进职业民工的职业胜任力。这对于从根本上提升新生代农民工职业胜任力、开发人才红利、加快我国经济转型以及产业结构升级的步伐具有重要作用。

There are 170 million new generationmigrant workers in China. The new generation of migrant workers have become themainstay of migrant workers and the backbone of industrial workers. However,the current generation of migrant workers in the market is still inexperiencedand the quality of employment is not high enough. They can't keep up with therequirements of industrial upgrading. Structural employment difficulties haveemerged in the talent market. "How to improve the professional competenceof the new generation of migrant workers" has been the focus of variousindustries. Based on the professionalism and perseverance factor in the"craftsman’s spirit ", this study explores the career competence ofthe new generation of migrant workers from the perspective of engagement andself-efficacy.

This study builds a structural equationmodel through literature analysis to study the mechanism of interaction betweenengagement, self-efficacy and professional competence,anddesigns the scale of engagement, self-efficacy and professional competence ofthe new generation of migrant workers, based on existing research results. Thereliability of the questionnaire was also verified. Investigators conductedonline and offline surveys of 428 new generation migrant workers from 10enterprises in the Yangtze River Delta region. The statistical softwareSpss21.0, Lisrel8.51, Mplus7.0 are used to empirically test the internalrelationship between professionalism, self-efficacy and professional competenceof the new generation of migrant workers.

The main results are as follows: Engagementand self-efficacy have a positive impact on the occupational competence of thenew generation of migrant workers; The engagement of the new generation ofmigrant workers has a positive impact on self-efficacy; Self-efficacy plays anintermediary role in the path of engagement to professional competence of thenew generation of migrant workers.

Finally, on the basis of theory andpractice, the following suggestions are put forward: First, accurately improvethe engagement of the new generation of migrant workers and promote thetransformation of employment skills. Second, enhance the self-efficacy of thenew generation of migrant workers and promote the transformation of employmentconsciousness. Third, vigorously cultivate the spirit of artisans and promotethe professional competence of professional migrant workers. These will play animportant role in fundamentally improving the professional competence of thenew generation of migrant workers , developing talent bonus ,accelerating thepace of China's economic transformation and upgrading of industrial structure.
